心累了嗎?職場上的疲累往往是因為強迫自己微笑或控制好自己臉部表情與情緒。因應顧客至上,情緒勞務已無法杜絕或避免,如何在家庭生活和工作之間取得平衡是工作者必須面臨的難題。如何有效管理變動修正員工職場上所展現該職業之專業情緒,值得企業深究。過往文獻針對情緒勞務多鎖定特定職業對象探討,本研究則探討一般民眾之情緒勞務及工作家庭衝突對職業倦怠的關係,並以社會資本探討其在工作家庭衝突與職業倦怠之間是否產生干擾影響,以及探討工作家庭衝突是否會對情緒勞務與職業倦怠之間產生中介的影響。本研究採網路問卷回收有效問卷共280份,結果如下:一、情緒勞務對工作家庭衝突具有顯著正向的影響。二、工作家庭衝突對職業倦怠具有

顯著正向的影響。三、情緒勞務在職業倦怠具有顯著正向的影響。四、工作家庭衝突在情緒勞務與社會資本之間有中介的影響。另,發現:21~30歲的研究樣本其情緒勞務顯著性大於31~40歲者;未婚單身者之情緒勞務與職業倦怠顯著性大於已婚有小孩者;20歲以下者的工作家庭衝突與職業倦怠均顯著性大於41~50歲及51~60歲樣本;高中(職)畢業者的工作家庭衝突顯著性大於專科畢業者;基層員工的職業倦怠與社會資本均顯著大於高階幹部的研究樣本。研究結果希冀提供企業思索人力資源管理時參考,期望企業與員工共同打造共享共榮的工作環境。

劇場元素調節情緒勞務對工作倦怠影響之研究--以高雄基層公務人員為例

如何調節情緒勞務導致工作倦怠,進而降低離職率,為一項重要且有待解決的職場情緒議題。本研究以劇場理論觀點,提出劇場的演員元素之心理資本、觀眾元素之民眾回饋以及表演元素之服務演出腳本,對於情緒勞務導致工作倦怠過程與結果,有著減緩降低的正向調節效果。以大高雄直轄市的戶政櫃檯員為調查對象,採用問卷調查法,發出問卷260份,有效回收253份,有效回收率97.3%。經SPSS與AMOS分析驗證後,得到結果,表層扮演對於工作倦怠的三個階段皆有顯著正向影響,深層扮演僅對於去人性化有顯著正向影響。對於情緒勞務(表層與深層扮演)與工作倦怠之間的減緩作用,心理資本皆有顯著正向調節效果,民眾回饋對於個人成就降低不具

有顯著調節效果,服務演出腳本皆無顯著調節效果,依據研究結果提出結論與建議,作為改善降低基層公務人員高離職率現象,與學術研究參考之用。
