長照A單位個案管理人員工作滿意度、角色衝突與留任意願之探討

隨著長期照顧十年計畫2.0的推動，為完善長期照顧管理機制，政府乃於A單位中創設個案管理人員職務(簡稱A個管)，使其與照管中心的照專做分工，但也產生照專與A個管角色分工與責任模糊與衝突的情況，此將恐不利A個管人員之留任，因此本研究將針對A個管探討其工作滿意度、角色衝突與留任意願的相關程度。 本研究採橫斷面研究設計，以全臺灣A單位個管人員為對象，利用網路及紙本同步收集其自填問卷，共回收236份有效問卷。資料分析採用SPSS與AMOS統計軟體進行，包含描述性分析、驗證性因素分析、t-test、One-Way ANOVA、Pearson相關矩陣，最後再以複迴歸分析驗證工作滿意度與角色衝

突對於A單位個管人員留任意願之影響。 本研究結果顯示A個管的整體平均工作滿意度為3.48±0.57分，整體角色衝突得分為2.88±0.67分，留任意願為3.02±0.94分；A個管的平均年齡34.94歲且八成以上為女性，從事長照相關工作年資以五年以上佔最多（25.00%），而從事A個管的工作年資多數為二至三年（34.75%），而在領有長照相關專業證照方面則有38.98%取得護理師證照。複迴歸分析結果顯示，在工作滿意度中工作成就構面對留任意願呈顯著負向影響(p＜0.05) ，薪資福利滿意度構面對其則有顯著正向影響(p＜0.01)，在角色衝突中，角色內衝突構面與角色過度負荷構面對留任意願呈顯

著負向影響(p＜0.05)。 本研究證實工作成就滿意度構面、薪資福利滿意度構面、角色內衝突構面與角色過度負荷構面皆對A個管的留任意願產生顯著影響，因此建議未來A單位管理者可針對上述面向進行改善，提升工作滿意度，降低角色衝突，以提升A個管人員的留任意願。
